مدیریت تضاد کار و زندگی با برنامه‌های کارمندیاری در شرایط بحران اقتصادی

چکیده

با توجه به اینکه کارکنان در سازمان­‌های امروزی و در اقتصاد دانشی، مزیت‌­های استراتژیک برای موفقیت هستند و به همین دلیل عملکرد آنها مهم است، اوضاع نامساعد اقتصادی و مشکلات ناشی از آن بر زندگی کارکنان و متعاقب آن بر عملکرد و بهره‌­وری آنها تأثیر می­‌گذارد. یک روش برای ارتقاء عملکرد کارکنان در این شرایط، کمک به آنان در حل مسائل و مشکلاتی است که در زندگی با آن مواجه‌­اند. برنامه­‌های کارمندیاری به‌عنوان یکی از انواع مزایا و برنامه‌­های کار- زندگی، می‌­توانند برای سازمان­‌ها به‌عنوان اهرمی برای کمک به رفع مسائل کارکنان باشند. این برنامه‌­ها می‌­توانند بر روی متغیرهای مهم رفتار سازمانی از جمله رضایت شغلی و حمایت سازمانی ادراک‌شده و همچنین بر ایجاد سازگاری بین کار و زندگی افراد، تأثیرگذار باشند. براین‌اساس، هدف اصلی از انجام این پژوهش بررسی تأثیر برنامه‌­های کارمندیاری بر روی مدیریت تضاد کار- خانواده است. این پژوهش از نظر هدف کاربردی است که به شیوه پیمایشی- مقطعی انجام شده است. جامعه آماری شامل کلیه کارکنان بانک رفاه کارگران شهر تهران بوده است که از این میان بر اساس فرمول کوکران و با استفاده از روش نمونه‌گیری تصادفی ساده، 289 نفر به‌عنوان اعضای نمونه آماری انتخاب شدند. ابزار گردآورده داده‌ها پرسشنامه بوده است. برای تجزیه‌وتحلیل داده‌­ها نیز از روش رگرسیون استفاده شده است. درنهایت نتایج نشان داد که برنامه کارمندیاری بر تضاد کار- خانواده به‌طور منفی تأثیر می‌گذارد و باعث کاهش آن می‌شود.

Given that employees in today's organizations and in the knowledge economy, are strategic advantages for success and therefore their performance is important, the unfavorable economic situation and the resulting problems affect the lives of employees and consequently on their performance and interest. One way to improve employee performance in these situations is to help them solve the problems that they face in life. Employee assistance programs, as one of the benefits and work-life plans, can be a lever for organizations to help solve staff problems. These programs can affect important variables of organizational behavior such as job satisfaction and perceived organizational support and also they affect the compatibility of people's work and life. Accordingly, the main purpose of this study was to investigate the effect of employee assistance programs on the management of work-family conflict. This research is an applied goal that has been done in a cross-sectional survey method. The statistical population included all employees of Tehran Workers' Refah Bank which 289 people were selected as members of the statistical sample based on the Cochran's formula and using simple random sampling method. The data collection tool included a questionnaire. Finally, regression method was used to analyze the data. The results showed that the employee assistance programs has a negative effect on work-family conflict and reduces it.
